طراحی مدل پیشبینی رفتار انحرافی کارکنان دانشگاه علوم پزشکی (مطالعه موردی: دانشگاه علوم پزشکی ایلام)

هدف این پژوهش طراحی یک مدل ساختاری برای پیشبینی رفتارهای انحرافی کارکنان در دانشگاه علوم پزشکی ایلام با بهرهگیری از رویکرد آمیخته است. این پژوهش از نوع کاربردی و با رویکرد آمیخته (کیفی–کمی) انجام شد. در بخش کیفی، با استفاده از مصاحبههای نیمهساختاریافته با 23 نفر از خبرگان دانشگاهی و مدیران ارشد، دادهها جمعآوری و از طریق کدگذاری باز تحلیل شدند که منجر به استخراج 19 مؤلفه کلیدی گردید. در بخش کمی، برای تحلیل روابط بین مؤلفهها از روش ترکیبی دیمتل و مدلسازی ساختاری تفسیری (ISM) استفاده شد. دادهها از طریق پرسشنامه دیمتل با طیف 0 تا 4 گردآوری و با استفاده از نرمافزار ISM در محیط متلب تحلیل شدند تا ساختار سلسلهمراتبی عوامل تعیین گردد. نتایج نشان داد که مؤلفههای شناساییشده در قالب یک مدل چهارسطحی ساختاربندی میشوند که در آن سبک رهبری ستمگرانه بهعنوان اثرگذارترین عامل در بروز رفتارهای انحرافی کارکنان شناخته شد و سایر عوامل همچون کاهش عدالت سازمانی، فرهنگ سازمانی ضعیف و استرس شغلی در سطوح مختلف تأثیرگذاری قرار گرفتند. بر اساس یافتهها، کنترل و اصلاح سبکهای رهبری بهویژه پیشگیری از رهبری ستمگرانه میتواند نقش بنیادینی در کاهش رفتارهای انحرافی کارکنان ایفا کند و به بهبود عملکرد و سلامت سازمانی منجر شود.
