طراحی مدل فرآیند توسعه حرفه‌ای مدیران در مدارس شهرستان بندرعباس با رویکرد تحلیل ترکیبی

چکیده

پژوهش حاضر با هدف طراحی و اعتباریابی مدل فرآیند توسعه حرفه‌ای مدیران مدارس شهرستان بندرعباس و تعیین ابعاد و مؤلفه‌های مؤثر بر پیاده‌سازی آن انجام شد. این پژوهش از نظر هدف کاربردی و از نظر روش، آمیخته اکتشافی متوالی (کیفی–کمی) بود. در بخش کیفی، با استفاده از نمونه‌گیری هدفمند، 16 نفر از استادان مدیریت آموزشی دانشگاه‌های هرمزگان و آزاد اسلامی بندرعباس و مدیران مدارس تا دستیابی به اشباع نظری مورد مصاحبه نیمه‌ساختاریافته قرار گرفتند و داده‌ها با روش تحلیل مضمون براون و کلارک تحلیل شدند. در بخش کمی، از جامعه مدیران مدارس ابتدایی، متوسطه اول و متوسطه دوم شهرستان بندرعباس در سال تحصیلی 1404–1403، نمونه مورد نیاز بر اساس جدول مورگان 240 نفر تعیین شد و در نهایت داده‌های 237 پرسشنامه سالم، گردآوری‌شده به روش نمونه‌گیری تصادفی طبقه‌ای، تحلیل شد. ابزار بخش کمی پرسشنامه محقق‌ساخته 171‌گویه‌ای با طیف پنج‌درجه‌ای لیکرت بود. پایایی با آلفای کرونباخ و پایایی مرکب و روایی با شاخص‌های روایی همگرا و واگرا بررسی شد. تحلیل داده‌ها با SPSS و SmartPLS و با استفاده از تحلیل عاملی و مدل‌سازی معادلات ساختاری انجام گرفت. نتایج استنباطی نشان داد داده‌ها برای تحلیل عاملی از کفایت مطلوب برخوردار بودند (KMO=0.857؛ χ²=6968.888؛ df=2533؛ p<0.001). نتایج بررسی پایایی، روایی همگرا و روایی واگرا، کفایت مدل اندازه‌گیری را تأیید کرد. ضریب تعیین مدل برابر با R²=0.811 بود و تمامی روابط پیش‌بینی‌شده میان سازه‌های مدل مورد حمایت قرار گرفتند. شاخص‌های برازش نیز برازش مناسب مدل را نشان دادند: χ²/df=1.62، RMSEA=0.06، RMR=0.023، NFI=0.91، NNFI=0.95، CFI=0.96، IFI=0.96، RFI=0.88، GFI=0.96 و AGFI=0.93. مدل تدوین‌شده از اعتبار و برازش مطلوبی برخوردار است و نشان می‌دهد توسعه حرفه‌ای مدیران مدارس باید در قالب رویکردی چندبعدی و یکپارچه، با توجه هم‌زمان به عوامل سازمانی، فردی و محیطی برنامه‌ریزی و اجرا شود؛ ازاین‌رو، مدل حاضر می‌تواند چارچوبی کاربردی برای سیاست‌گذاری، آموزش، توانمندسازی و ارتقای مستمر شایستگی‌های حرفه‌ای مدیران مدارس فراهم سازد.
