Abstract

The present study aimed to investigate the relationship between dimensions of organizational culture and productivity with the mediating role of organizational commitment and work ethic among employees of the National Bank of Iran using structural equation modeling. This applied study employed a descriptive-survey correlational design. The statistical population consisted of all employees of the National Bank branches in Tehran, estimated at approximately 100000 employees. Based on Morgan’s table, 384 participants were selected through multi-stage cluster sampling. Data were collected using a researcher-made questionnaire consisting of 54 items and 11 components. The validity of the instrument was confirmed through content validity and construct validity procedures, while reliability was verified using Cronbach’s alpha coefficient. Data analysis was performed using SPSS-27 and SmartPLS software, and structural equation modeling was applied to test the research hypotheses. The results indicated that organizational culture had a significant direct effect on organizational commitment (β=0.63, p<0.01), work ethic (β=0.67, p<0.01), and employee productivity (β=0.28, p<0.01). Organizational commitment (β=0.31, p<0.01) and work ethic (β=0.46, p<0.01) also had significant positive effects on productivity. Furthermore, indirect effects analysis demonstrated that organizational commitment and work ethic significantly mediated the relationship between organizational culture and productivity. Model fit indices including RMSEA=0.049, CFI=0.95, and χ²/df=2.41 confirmed the satisfactory fit of the proposed model. The findings demonstrated that organizational culture can enhance employee productivity through strengthening organizational commitment and work ethic. Therefore, reinforcing organizational values, promoting ethical workplace environments, and increasing employee organizational attachment can serve as effective strategies for improving productivity and organizational performance in the banking sector.
