ارائه مدل استخدام مبتنی بر شایستهسالاری در بانک صادرات با استفاده از هوش مصنوعی

هدف این پژوهش طراحی و اعتبارسنجی یک مدل بهینه استخدام مبتنی بر شایستهسالاری در بانک صادرات با بهرهگیری از الگوریتمهای هوش مصنوعی است. این پژوهش با رویکرد آمیخته انجام شد؛ در بخش کیفی، با استفاده از روش دلفی و مشارکت مدیران و کارشناسان منابع انسانی بانک صادرات، مؤلفههای شایستگی شناسایی و نهایی شدند و در بخش کمّی، دادههای عملکردی، آزمونی، شغلی، فردی و اجتماعی کارکنان گردآوری و پس از پیشپردازش، با چهار الگوریتم یادگیری ماشین شامل شبکه عصبی عمیق، رگرسیون ریج، XGBoost و SVM مدلسازی شدند. معیارهای ضریب تعیین تعدیلشده و خطای مطلق برای مقایسه توان پیشبینی مدلها بهکار رفت. نتایج نشان داد شبکه عصبی عمیق بالاترین توان پیشبینی را نسبت به سایر الگوریتمها دارد. در تمامی مدلها، کار تیمی، مهارتهای ارتباطی، مشتریمداری و تعهد سازمانی بهطور معناداری مهمترین عوامل شایستگی شناسایی شدند، در حالیکه متغیرهایی نظیر قومیت، گرایش سیاسی، محل تولد و محل فعالیت کماهمیتترین نقش را در پیشبینی شایستگی ایفا کردند. یافتهها حاکی از آن است که بهکارگیری هوش مصنوعی میتواند با کاهش سوگیریهای غیرمرتبط و تمرکز بر شاخصهای عملکردی و رفتاری، مبنایی علمی و عادلانه برای استقرار نظام استخدام مبتنی بر شایستهسالاری در بانکها فراهم سازد.
